The role of talent programs as AI reshapes the job market

As the pace of AI development accelerates, the focus in the job market is shifting from volume recruitment to strategic, specialized expertise. In an AI Sweden Podcast episode, the discussion centered on how targeted talent programs are an extremely effective way to attract, develop, and retain the next generation of AI skills - work that demands both commitment and courageous leadership.

"The onboarding process is critical. When you join a talent program, you get the sense that the company is investing in you, which makes you willing to give more back," says Elin Ogéus, Business Unit Manager at Nexer Tech Talent.

A talent program is a structured initiative aimed at both attracting and developing talent. Unlike a traineeship (or "trainee program"), which is more of an introduction to working life, talent programs focus on accelerating development within a fixed role, with emphasis on upskilling and quickly enabling the talent to become productive.

The benefit for recruiting organizations is quantifiable. Nexer’s Tech Talent Report 2023 shows that long-term retention is significantly higher for talents who started with a talent program and received continuous development. A full 78% of them plan to stay for at least two years, compared to only 18% of those who lack both a talent program and continuous professional development. Furthermore, talent programs act as a soft, yet effective, transition into professional life and signal that the company is committed to the talent.

A central insight is that talent programs become an important bridge for organizations that are not yet internally "AI-mature." By having AI Sweden and its partner network provide extra mentorship, organizations can feel confident in bringing in this expertise.

The rapid implementation of AI has simultaneously created a critical gap: the skill shortage in AI security. Increased use elevates risks, and AI security is about ensuring that the AI systems themselves behave safely, robustly, and ethically, even if subjected to manipulation or attack.

As a direct response to this gap, Nexer and AI Sweden, together with committed partners, have developed the new AI Security Graduate Program. The program is designed to provide organizations with the specialist talent they need to stay ahead and act proactively, by introducing talent with expert supervision and a robust framework. They can thus directly contribute to formulating value-creating opportunities and building security capabilities.

Regardless of the talent program's design, the most critical requirement for success, however, is courageous leadership. It demands that employers show commitment and the courage to welcome the new generation of competence and allow for a knowledge exchange.

It takes courage to welcome these talents and completely flip the script a bit. The recent graduates coming in might have a different kind of expertise than those of us who already work here, which can lead to reverse mentorship and upskilling. But it requires the organization to be a little vulnerable.

About the AI Security Graduate Program
